The Role of Leadership in Management Systems and Its Impact on Organizational Effectiveness: Evidence from Uzbekistan and Central Asian Enterprises

This study investigates the role and significance of leadership within management systems and examines the multidimensional effects of various leadership styles on organizational effectiveness, employee performance, and institutional sustainability in the context of transitioning economies, with particular emphasis on Uzbek and Central Asian enterprises undergoing strategic modernization. A mixed-methods research design was employed, integrating quantitative survey instruments administered to 412 managers and employees across 34 organizations in Uzbekistan, Kazakhstan, and Kyrgyzstan, alongside semi-structured qualitative interviews conducted with 28 senior executives. Structural equation modeling (SEM) and multiple regression analyses were applied to assess causal relationships between leadership constructs and performance outcomes. Transformational leadership demonstrated the strongest positive association with organizational effectiveness (β = 0.487, p < 0.001), followed by servant leadership (β = 0.431, p < 0.001). Employee satisfaction rates were significantly higher in organizations led by transformational leaders (87.4%) compared to those with laissez-faire leadership (58.3%). Furthermore, organizations characterized by high leadership quality exhibited 2.3 times lower voluntary employee turnover.
